Staff turnover affects more than recruitment and training. It can remove the context behind customer relationships, technical decisions, exceptions and informal workarounds that were never recorded.

The solution is not to capture everything. It is to identify which knowledge would be difficult, risky or expensive to reconstruct.

Find the knowledge at risk

Look for processes that depend on one person, recurring questions directed to the same expert and decisions that are difficult to explain from the formal record.

Prioritise knowledge that affects safety, compliance, customers, revenue or operational continuity.

Capture context, not just steps

A useful handover explains what to do, why the process exists, what can vary and when to escalate. It should link to the governing document and identify an owner who can approve future changes.

Interviews, worked examples and decision logs can reveal context that a checklist alone misses.

Make retained knowledge usable

Captured material needs ownership, version control and access rules. Without those controls, a growing archive can become another place that staff do not trust.

A conversational knowledge layer can improve retrieval by letting people ask questions in plain language and showing the source used. It should not turn informal notes into policy or present unapproved material as fact.

Treat continuity as an ongoing practice

Do not wait for a resignation. Build knowledge review into project closure, role changes, incident follow-up and regular process improvement.
